**TL;DR:** AI CV screening for recruitment agencies works best as one job: read every application, score it against the role's must-haves, explain each score, shortlist the strongest candidates, and book interviews in the recruiter's calendar. People still make every hiring decision. On Fless, you describe that job in one sentence, test it on past applications in practice mode, and approve each shortlist before anyone is contacted.

On Monday morning, Ngozi posts a role for a finance officer. By Wednesday, there are 312 applications.

Ngozi runs a four-person recruitment agency in Lagos. The client wants a shortlist by Friday. So Wednesday night looks like this: a laptop, a cold cup of tea, and CV after CV. Some are perfect. Many are for a different job entirely. A few great ones are buried at number 280, and Ngozi knows that by number 200, nobody reads carefully any more.

> **Illustrative example:** Ngozi and the agency are an illustrative example, not a real customer. The screening flow below is one you can describe and build on Fless.

This is the core problem that **AI CV screening for recruitment agencies** should solve: not replacing the recruiter, but making sure every applicant gets a fair, careful first read, and the recruiter spends their time on the people who fit.

We know this problem well. Before Fless, our team built Sourzer, an AI recruiting tool that was used by 1,641 recruiters and 8,249 candidates. What we learned there shaped how Fless approaches hiring work.

## Why manual screening breaks down

- **Volume.** A single role can attract hundreds of applications in days.
- **Fatigue.** The 280th CV gets less attention than the 5th, even with the best intentions.
- **Inconsistency.** Different recruiters, or the same recruiter on different days, weigh the same CV differently.
- **Slow replies.** Strong candidates are often interviewing elsewhere. A slow first step loses them.
- **Scheduling ping-pong.** Booking ten interviews can take dozens of emails.

None of these are failures of skill. They are what happens when people do repetitive reading at scale.

## What AI CV screening should do (and not do)

| The AI employee does | The recruiter keeps |
|---|---|
| Reads every application in full | Deciding the must-haves for the role |
| Scores each one against job-related criteria | Reviewing and approving the shortlist |
| Writes a short reason for every score | Every conversation that needs judgment |
| Flags missing information or clear mismatches | Who is interviewed and who is hired |
| Books interviews in the recruiter's calendar | Feedback to the client and candidates on sensitive outcomes |
| Sends confirmations and reminders | Exceptions and unusual profiles |

The reason column matters most. A score with no explanation is a black box. A score with a reason ("5 years in audit, ACCA qualified, no experience with the required ERP") is something a recruiter can check in seconds.

## How to set it up on Fless

### Step 1: Describe the job in one sentence

> **The one-sentence job:** "Screen new applicants against the job, shortlist the best five, and book interviews in my calendar."

That sentence covers the work (screen), the standard (against the job), the output (a shortlist of five) and the next step (interviews in your calendar). Fless works through **Describe → Set up → Connect → Test → Go live**, and shows each stage: understanding the job, designing the employee, picking apps and approvals, writing test conversations and checking it is safe.

### Step 2: Give it the role, clearly

Paste your agency's website so Fless learns how you work. Then, for each role, add to the **Knowledge** base:

- **Must-haves:** the requirements a candidate cannot be shortlisted without.
- **Nice-to-haves:** what makes a strong candidate stronger.
- **Deal-breakers:** for example, the right to work in the country, if the client requires it.
- **What to ignore:** names, photos, age, gender, marital status and anything not related to the job.

The clearer the brief, the better the screening. This is the same brief a good recruiter writes anyway.

### Step 3: Connect your inbox and calendar

Connect Gmail (or wherever applications arrive) and Google Calendar so the employee can offer interview times. Add Zoom if you interview online, and Slack if your team wants shortlists posted there.

**Try it yourself:** describe the job in one sentence and Fless builds the employee. [Join the private beta](https://getfless.com/start).

### Step 4: Set approvals

Recruitment involves people's livelihoods, so start strict:

- **On its own:** read, score and draft the shortlist with reasons.
- **Waits for you:** sharing the shortlist with the client, contacting any candidate, and any rejection message.
- **Never:** making a final hiring decision.

### Step 5: Test it on a role you already filled

This is the best test you can run. In practice mode, nothing is really sent: actions are simulated. Give the employee the applications from a role you filled last month, and compare its shortlist with yours.

- Did it find the person you hired?
- Did it rank anyone highly that you rejected? Read its reason. Is the brief missing something?
- Did it ignore personal details as instructed?

Adjust the brief, and test again.

### Step 6: Go live, with a weekly fairness check

Once you are happy, go live. Every score, reason and booking is logged. Once a week, read a sample of the applications it ranked lowest. If a strong candidate is in there, fix the brief.

## Start from the Applicant Screener

You do not have to start from a blank page. Fless has a ready-made **Applicant Screener** employee for recruitment, with a small team inside it: a reader, a scorer and a coordinator. Pick it, adjust the brief in plain English for your agency and your client's role, and test it on past applications.

### What to tell candidates

Candidates deserve to know how their application is handled. A short line in the job advert works: "Applications are screened with the help of AI and every shortlist is reviewed by a recruiter." It builds trust and sets expectations.

## A word on fairness

AI does not make screening fair by default. It makes it consistent. Consistency is only good if the criteria are good. So:

- **Use job-related criteria only.** Skills, experience, qualifications, certifications.
- **Ask for reasons.** Every score should be explainable in a sentence.
- **Keep people in charge.** A recruiter approves every shortlist.
- **Audit regularly.** Check the bottom of the list, not just the top.
- **Tell candidates.** Many agencies now say in the job advert that applications are screened with AI and reviewed by a person.

## Manual screening, ATS filters or an AI employee?

| | Manual screening | Keyword filters in an ATS | AI employee |
|---|---|---|---|
| Reads every CV fully | Ideally; rarely at volume | No, matches keywords | Yes |
| Understands equivalent experience | Yes | No ("CPA" vs "ACCA") | Yes |
| Explains each decision | In the recruiter's head | No | Yes, a reason per score |
| Books interviews | By email back-and-forth | Sometimes | Yes, after approval |
| Consistent on CV 280 | Hard | Yes, but shallow | Yes |

## Frequently asked questions

### How does AI CV screening work for a recruitment agency?

An AI employee reads each application, compares it with the role's requirements, scores it and writes a short reason for the score. It then shortlists the strongest candidates for a recruiter to review and, once approved, books interviews. On Fless, you set this up by describing the job in one sentence.

### Does AI decide who gets hired?

No, and it should not. The AI employee prepares a ranked shortlist with reasons. Recruiters and hiring managers decide who moves forward and who is hired. On Fless, you can require approval before any shortlist is shared or any candidate is contacted.

### How do I keep AI screening fair?

Screen against job-related criteria only, such as skills, experience and certifications. Tell the employee to ignore names, photos, age, gender and other personal details, ask for a reason with every score, and review a sample of rejected applications regularly.

### Can it book interviews automatically?

Yes. Once you approve a shortlist, the employee can offer candidates times from your calendar, confirm the interview and send reminders. It works with apps such as Gmail and Google Calendar.

### What about candidate data and privacy?

Only collect what the role needs, keep candidates informed, and follow your local data protection rules. Fless is aligned with NDPR and GDPR, encrypts data in transit and at rest, and does not use your data to train models.

### Is recruitment available on Fless today?
